團隊是指由一群為了能夠實現一共同目標並經由彼此互相協同合作的個人所結合。它藉由每一個成員分享知識與提供技能進行協同工作,透過解決問題,以達到目標。每一個成員皆為獨立個體,性格、知識與技能不同,衝突無可避免。而團隊成員經由互相學習,透過彼此交流與啟發,提高了團隊整體績效,進而獲得進步與成長。在過去的文獻中發現,團隊衝突一直被認為是預測團隊成員績效的一個有效因素。少部分文獻探討團隊衝突對團隊學習表現之影響。本研究主要目的在探討團隊衝突對團隊學習之影響,同時以個人組織適配為中介變數,藉以了解二個變項間關聯的原因。
本研究一共蒐集81個團隊樣本。利用SPSS及PROCESS進行迴歸分析,結果顯示衝突型態中的關係衝突與團隊學習兩者表現出顯著且負相關。而個人組織適配對於工作衝突和團隊學習兩者間關係則有中介效果。
Abstract
The purpose of this study is to investigate the relationship between team conflict (i.e., task conflict and relationship conflict) and team learning, and the mediating role of person-team fit (i.e., supplementary and complementary fit). Results from 81 teams consisted of students and employees support the hypothesized model. The effect of relationship on team learning is negatively significant.
The contribution of this finding is to clarify the effects of different types of team conflict on team learning and the mechanism through which the relationship occurs.
