在現今變化多端與高度競爭的環境下,為了更靈活地應對市場的快速變化,組織需要面對許多挑戰來維持生存力,特別是資訊科技的快速發展,使得很多組織的工作方式改變,資訊系統專案團隊常是企業中用以執行複雜任務的一種運作模式。實務上很常發現會因為一些未預期的因素導致專案停擺,例如資源不足、需求改變、天災人禍等等,過去研究多是著重在團隊動態能力、彈性,較少研究探討資訊專案團隊遭遇衝擊後回復正常工作的能力,回復力即為專案團隊在遭遇衝擊後仍能維持正常運作,並達到專案原有的目標與績效。本研究欲探討何為資訊系統專案團隊之回復力,若團隊回復力有助於提升績效,如何提升資訊專案團隊的回復力亦為一重要議題,從過去研究可知領導風格會影響下屬的行為與認知,領導者在建立具備回復力的團隊應扮演著重要的角色,故本研究從領導風格的角度切入,將領導風格分為任務導向與關係導向,分析不同領導風格是否有助於提升團隊回復力。本研究採取兩階段之研究方法驗證研究模式,第一階段以訪談方式,調查了23位訪談對象,深入挖掘團隊回復力之組成元素,包含吸收、適應、回復、學習;第二階段則以發放問卷方式,蒐集了165位團隊成員之經驗,研究結果顯示團隊回復力對於團隊績效、士氣、以及回復的程度;任務導向與關係導向之領導風格均有助於提升團隊回復力。
Abstract
The current environment become more unstable and competitive. For helping organizations to manage complex tasks, information system (IS) projects might stop functioning temporarily caused by some unexpected events. It is critical for IS projects to stay resilient to cope with environmental complexity and maintain acceptable performance. This study aims to identify the prominent elements and antecedents of resilience. To build up a positive atmosphere within project, the style of leadership plays a key role. This study aimed at analyzing the effect of task-oriented and relationship-oriented leadership on team resilience. A mixed method including a qualitative and a quantitative method is used. This study conducts an interview to explore the dimensions of resilience and a questionnaire-survey to examine the proposed model. Through interviewing 23 IS professionals, we identified four dimensions of resilience, including absorb, adapt, recover, and learn. In the next stage, we collected data from 165 respondents to examine the proposed model. The results showed that team resilience can facilitate project performance, morale, and bounce back of an IS project. Task-oriented and relationship-oriented leadership both had significant impact on team resilience.
