摘 要

以往針對職業之從業人員的職涯發展研究多著重於餐飲從業人員、公務人員(軍、公、教)等職業進行研究,對於人力資源工作從業人員之職涯發展則較少探索。但人力資源人員為組織中重要策略幕僚單位、重要制度規章制定規劃者、組織重要功能執行者,重要程度不言可喻,因此本研究從不同世代、不同產業的角度出發,從職涯發展理論、職涯選擇理論、職涯決定理論進行切入,採行質性研究、個案研究的研究方法,實際針對嬰兒潮世代、X世代、Y世代三個不同世代,傳統產業、資訊科技業、服務業三個不同產業,進行九個不同實際個案的深入訪談來探討不同世代人力資源人員的職涯發展。

本研究發現

1. 影響各個世代不同產業的人資人員進入人力資源領域的環境背景因素。
2. 各個世代人資人員對人力資源領域新進者的期望與要求。
3. 各個世代人資人員成就感與挫折感的主要來源。
4. 各個世代人資人員職涯轉換主要的考量因素。
5. 人資人員職涯特性與職業使命感。

藉由上述研究發現提供欲進入人資領域的新進者方向,提供各個世代的人資從業人員職涯歷練發展的依循,提供企業作為設計各個世代相關政策方針的參考。

Abstract
Abstract

Career development research previously focused more on food and beverage industry operators and public servants, such as military, government employees, and teachers, but less on human resource personnel. Human resource personnel have posed as significant policy advisors, planners and executors, whose importance is surely ineffable. This research applies career development theories, career selection theories, and career determination theories to conduct investigation into the career development of human resource personnel in different generations by interviewing nine actual cases from three various groups: baby boomer generation, generation X and generation Y in three different industries: traditional industries, information technology industries, and service
industries.

This research discovers:

1. Environmental background factors for entering human resource fields for human resource personnel within each generation and industry
2. Expectations and requirements for newcomers to human resource fields from human resource personnel within each generation
3. Main source of accomplishment and frustration of human resource personnel from each generation
4. Main considerations of career transition for human resource personnel within each generation
5. Career characteristics and mission of human resource personnel

This research provides directions for newcomers entering human resource fields, indicates career development for human resource personnel from each generation, and references policy design as relates to each generation for enterprises.
