隨著科技的日新月異,員工於工作時上網的行為難以杜絕。鑒於人們對網際網路的依賴,與其想辦法阻止員工從事非工作上網行為,不如樂觀地面對網際網路帶來的正面幫助。員工並非機器,工作中難免需要藉由適度地休息來從中獲得喘息。對於創意工作者而言,更需要從工作中得到一些樂子來因應靈感乾枯期。本研究基於資源補充的觀點,將網路閒逛行為視為工作中獲得修復的手段之一,探討員工網路閒逛行為與其創造力之間的中介歷程,並探討開放性人格特質是否對網路閒逛行為與創造力之間的關係造成影響。
本研究以經驗抽樣法進行連續十個工作日之資料收集。最終,有效個人層次樣本數為162筆,有效個人內樣本數共1298筆。階層線性模式的結果發現:員工從事網路閒逛行為,會達到正向心理和任務持續等狀態,進而提升其創造力表現。本研究根據研究結果,具體提出理論與管理意涵。
Abstract
This study explored the relationship between Employee’s Internet Usage and their creativity at workplace. In the prior research, almost scholars and managers viewed Cyberloafing as a form of counterproductive work behavior. However, as the progress of technology developing, it’s hard to prohibited employees using computer even smartphone at work. Moderate relax would help employees to be refreshed and have some new ideas. Thus, this study mainly focused on how Cyberlaofing positively influences people that we missed in the prior researches.
We collected 1298 daily-sample from 162 employees in different industries within 10 working days. Based on the view of resource replenishment, our study found that Cyberloafing was positively related to Creativity. Employees would be more creative by resource-replenishing mechanism. When employees recovered from cyberloafing behavior, they would get into positive mood and task persistence state. Furthermore, we found that openness people have positive effects on the relationship between Cyberloafing and Creativity. Also, theoretical and practical implications were discussed in our research.
