在過去文獻中指出,五大人格特質一直以來被視為是員工在工作職場上的某些行為或態度的有效預測因子。然而較少文獻探討員工黑暗人格特質(包括:馬基維利人格特質、自戀人格特質,以及精神病人格特質)對於其工作職場表現的影響。因此本研究旨在探討員工黑暗人格特質與組織的情感承諾之間的關係,同時加入中介變數—個人組織適配,以解釋上述三種黑暗人格特質與情感承諾之間的關係、並獲得更全面的了解。
本研究一共蒐集151份樣本。迴歸分析的結果顯示黑暗人格特質中的馬基維利人格特質以及精神病人格特質與員工的情感承諾呈現顯著的負相關,而個人組織適配與該兩種人格特質和情感承諾間具有中介效果。
Abstract
Despite the fact that Big Five personality traits have been well developed in organizational behavior research, little extant research has discovered the linkage between dark side of personality and workplace outcomes. Therefore, in an attempt to broaden the understanding of the dark side of personality in workplace, the present study proposed a mediation model to explore the relationship between the Dark Triad of personality (i.e. Machiavellianism, narcissism, and psychopathy) and work attitude–affective commitment. Mediators were added (i.e. person-organization fit) to have comprehensive perspectives on the relationship between individuals with the Dark Triad and their work surroundings. The hypothesized model was supported with multiple regression using a sample of 151 employees from a variety of organizations. This study showed that high-Machs and psychopaths had a negative impact on affective commitment and also the association between the two dark personality traits and affective commitment was mediated by person-organization fit.
