不當督導的管理方式仍充斥在企業的管理氛圍中,員工在面對不當督導時,除了採取報復行為以宣洩心中不滿外,亦可能產生無意留在組織內、無心奉獻的退縮行為,因此,本研究將探討員工遭受到主管不當督導後,是否會採取主動的報復行為、或被動的逃避工作加以因應。此外,將進一步探討部屬特質在主管不當督導與部屬負向行為中,所扮演的干擾效果,本研究以道德疏離的角度切入,探討部屬報復傾向或個人倫理特質,是否會影響部屬在面對不當督導時選擇「加倍奉還」的報復行為、或選擇「逃避工作」的退縮行為。
本研究採取配對問卷調查法,填寫對象為在職員工及其直屬主管,同時在不同時間點收集資料 (相隔兩週)。本研究共收集219份有效的部屬-主管配對問卷,並採用階層迴歸分析進行假設檢定。結果發現不當督導確實與報復行為及退縮行為呈正相關,而高報復傾向及低個人倫理的工作者,會強化此兩段正向關係,高個人倫理及低報復傾向的工作者,會減弱此兩段正向關係。最後本研究根據研究結果,提出以下三點管理意涵供實務業界參考:(1) 主管方面:給予主管相關訓練課程以降低不當督導發生的可能性;(2) 員工方面:給予員工相關輔導,降低其以負面行為回報不當督導的機會;(3) 公司方面:甄選加入倫理特質檢測,瞭解員工對道德倫理的重視程度。
Abstract
Abusive supervision is one of serious negative leadership behaviors towards the followers. When leaders treat followers with abusive supervision, followers might take negative behaviors as ways to deal with such leadership behaviors. This study examines whether abusive supervision predicts followers’ retaliation towards supervisors and work withdrawal behaviors. Based on the perspective of moral disengagement, the present study also explores the moderating roles of follower personal ethics and vengeance orientation to see which followers will choose to “get even” or “hold back” when facing with abusive supervision.
In this study, the sample is composed of 219 paired questionnaires of employees and their immediate supervisors. The data was collected at different points in time (two weeks apart). The results of the hierarchical regression analysis showed that abusive supervision was positively correlated with follower retaliation and withdrawal behavior. In addition, when followers are high in vengeance orientation or low in personal ethics, above positive relationships are strengthened. However, when followers are high in personal ethics or low in vengeance orientation, the positive relationships between abusive supervision and follower negative behaviors are weakened. Theoretical and practical implications are further discussed.
