中文摘要
隨著時間的推演,台灣職場中嬰兒潮世代的員工逐漸從職場中退休,取而代之的是數位世代的年輕人,又稱為「數位原民」。數位原民一詞來源於國外學者Marc Prensky,其稱數位原民為生於數位時代下,伴隨著數位科技成長的這一代人。本研究希藉對數位原民工作價值觀的理解,找出其關鍵要素和原因。
本研究以十五位符合數位原民定義的年輕男女作為主要研究對象,並在過去學者Super (1970)提出的Work Values Inventory量表中的十五項工作價值觀的基礎上,探討數位原民工作價值觀的關鍵要素。本研究以質性方法做研究,利用深入訪談的結果找出數位原民工作價值觀的關鍵要素,並分析各項關鍵要素的衍生原因。藉由數位原民工作價值觀的關鍵要素,協助企業在人力資源管理方面能夠更好地協助屬於數位原民世代的年輕員工,以提升其工作上的表現。
主要研究發現如下:
一、 數位原民工作價值觀的關鍵要素為智性的刺激、成就感、與上司的關係、經濟的報酬。
二、 數位原民在多任務處理、進行新的任務、擁有自己的時間或是自身的意見被重視的情況下,都能提升他們的智性的刺激。
三、 數位原民在面對挑戰性的工作、被上司認可或誇獎其表現、接收到工作上的回饋時,都能有效的提升其成就感。
四、 數位原民普遍認為與上司之間像導師般的關係是重要的一環,與上司的討論和其經驗的分享對於數位原民的工作表現提升有很大的作用。
五、 數位原民除了實質報酬以外,工作意義、工作中的經驗學習、工作的人際關係這三項是重要的經濟報酬。

Abstract
Nowadays, employees of baby boomers are generally retire from the workplace, instead employees of digital generation are replacing them as the new work force.

Digital generation or called as Digital Natives, defined by Marc Prensky (2001), described people who born into the digital world and grow up with the Internet and new technologies. This study aims to find the key elements and its reasons based on the understanding of work values of digital natives.

This study use fifteen young males and females who match the definition of digital natives as main research interviewees. According to the fifteen items of Super (1970) Work Values Inventory, to discuss the key elements of work values of digital natives. This study is conducted with qualitative research, and it uses in-depth interviewing to find the key elements. Analyze the key elements and find its reasons. With the findings, this study expects to assist enterprises to better help young employees to improve their work performance of digital natives on the aspect of human resource.

The main findings are as follow:
1. The key elements of work values of digital natives are intellectual stimulation, achievement, supervisory relations, and economic return.
2. Intellectual stimulation of digital natives can be increased by multitasking, doing new task, having their own time during work, or their opinion is valued.
3. Achievement of digital natives can be increased when they encounter challenging task, receiving feedback from work, or their work performance is recognized by supervisors.
4. In supervisory relations, digital natives mostly consider having a mentor is important, and the discussion and experience sharing with supervisor have significant increase toward their work performance.
5. Instead of material gratification, meaning of work, learning and experience within work, interactional relationship are significant economic return.
