中文摘要
國際化對企業競爭力的提升與對國家經濟的發展被很多學者認同,但是國際化對於本國員工的薪酬影響卻是存疑的。本研究主要目的在於探討國內中小企業因為國際化之後在組織策略上所訂定的制度對本國員工薪酬的影響,並且進一步探討企業競爭力提升之後對於本國員工薪酬是否也具提升的效果。
本研究針對國內四家銷售、據點與人力資源已國際化的中小企業進行深度訪談,從而發現其國際化成因、人力資源相關策略、競爭力的改變與員工薪酬的改變。發現如下列結論:
1. 中小企業國際化成因不同而對於人力資源的成長與發展有不同的需求,但對於中小企業的競爭力都是正向的影響。
2. 即便中小企業國際化成因不同,所執行的國際化相關人力資源策略對本國員工薪酬的平均影響皆是正向的。
3. 中小企業競爭力提昇有助於改變組織內部環境,例如增加本國員工晉升的機會或表現能力機會。本國員工面對組織環境改變,必須能因應企業對於能力需求的改變而提升或展現自我能力,繼而獲得提升更高的薪酬的機會。
Abstract
Even though the positive influence of corporation competitiveness and national economic from the internationalization is already proved by many researchers, the influence of payment for domestic employees is still questionable. This study is trying to explore the factors influencing of the payment for domestic employees, which from the international human resource staffing approaches and the competitiveness for SMEs.
The case study has depth interviews four internationally SMEs in domestic, which found out the international motives, the human resource staffing approaches, the competitiveness, and the influence on payment for domestic employees. Results appear as follows:
1. The international motives cause international human resource has different needs, but the influence of corporate competitiveness is about positive.
2. The international motives cause the staffing approaches has different set, but the influence of the payment for domestic employees is about positive.
3. The SEMs competitiveness improved significantly alter internal environment. For example, increasing the chances of promotion or staff performance capability opportunities. However, face the internal environment, domestic employees must enhance for the ability to be able to get the higher payment.
