新聞行業被稱為「第四權」又或「無冕王」,在體制與社會角色扮演上有其特殊性,因此新聞從業人員,對於職業操守與敬業態度的要求,相形會更高於許多行業,並且因為工作性質常需要團隊合作,才能完成祥記無誤的報導與出版流程,因此需要從業者具高度的組織公民行為,而主管的領導方式與理念,則深深影響著基層記者的工作環境。目前台灣報業受網路新媒體衝擊,在科技匯流概念下結合,使第一線記者多出許多工作量,但待遇不但未見提升,導致士氣與工作品質受到影響,本研究透過質化研究研究方式,與台灣四大平面媒體的記者,以深度訪談探討,討論報社組織里記者在中階主管管理下,能否因為主管的道德領導,增進記者組織公民行為,以提高工作效率與士氣。或是漸漸在報社量化機制要求下,造成他們無法學習運用與新媒體知能情形下,工作壓力加大,無法顧及新聞品質,以及失去自發性組職公民行為,導致組織效能降低、新聞品質下降。
Abstract
The news industry is known as the "fourth power" or "uncrowned king". It plays a special role in the regime and society. Therefore, requirements of journalists for professional ethics and dedicated attitudes are higher than many other industries. Meanwhile, detailed and accurate newspaper reports and publishing processes require team work because of job nature. Hence journalists are asked for a high degree of organizational citizenship behavior. But now the newspaper industry in Taiwan is hit by network new media and combines with technology convergence concept. Under this background, reporters in the filed need to work more but no changes in their wages, which leads to low morale and work quality. This paper uses a qualitative research method to have depth interviews with reporters in Taiwan four major print media to discuss about whether reporters managed by middle-level supervisors in newspaper can improve work efficiency and morale by promoting organizational citizenship behavior because of ethical leadership of supervisors. Or at the request of quantitative system of newspaper office, they cannot study management and new media. They have no time to care about news quality and lose spontaneous organizational citizenship behavior because of increasing pressure, which result in organizational effectiveness and news quality are in a low degree.
