「網路閒逛行為」意指員工在上班時間,使用公司網路資源瀏覽與工作無關的網站、或收發私人電子郵件的行為。企業界與學術界大多認為網路閒逛行為是對組織有害、影響組織生產力的不利行為,然而,某些學者亦指出網路閒逛行為可能對員工工作效率有所幫助。為釐清究竟網路閒逛行為是利是弊,本研究透過資源保存理論的觀點,配合經驗抽樣法的資料收集方式,針對107位員工進行10個工作天的研究 (共1022筆資料)。階層線性模式的結果指出,員工每日網路瀏覽行為與每日績效呈正相關、而對於較内向的員工而言,每日網路瀏覽行為與每日績效的正向關係會更強;而對於低盡責性的員工,每日收發私人電子郵件與每日績效的正向關係會更強。本研究依據分析結果,具體提出理論與實務意涵。
Abstract
Cyberloafing means that employees spend work hours and use the company’s internet resources to check personal e-mail or visit websites which are not related to their work. Although most scholars and practitioners viewed cyberloafing as a form of workplace deviance or counterproductive work behavior, some scholars indicated that cyberloafing might be beneficial for employees' productivity. Thus, it is important to clarify whether cyberloafing is beneficial or harmful for both employees and organizations.
Based on the perspective of Conservation of Resources, we examined the daily relationships between cyberloafing (i.e., browsing and emailing) and performance. The sample was composed of 1022 daily-surveys from 107 employees within 10 working days and the hierarchical linear modeling analyses were performed to test the proposed hypotheses. The results showed that employee browsing was positively related to daily performance. Furthermore, employees low in extraversion had stronger positive performance via browsing. Finally, employees low in conscientiousness had stronger positive performance via emailing while high conscientiousness employees were less likely to be influenced by cyberloafing. The theoretical and practical implications were further proposed.
