對於員工而言,晉升常被視為重要的職涯成功目標,然而單單只是工作上的績效表現並不表示一位員工能夠成為最佳的晉升人選,因為一個人的晉升與否,還有諸多其他面向需要考量,而這些員工所需具備的面向或能力大多是透過非正式學習而來。另外,除了非正式學習外,在職場中前輩所提供給後輩的助力與表現機會,亦是加速員工職涯成長的催化劑之一。因此,本研究欲探討個人非正式學習管道對於晉升機會之關係與影響,並驗證員工與前輩關係在非正式學習管道對晉升機會的調節效果。 在抽樣與統計方法上,以一般公司行號員工為研究對象,採滾雪球抽樣之問卷調查法,共回收249份有效問卷,進行相關與迴歸分析檢驗。然而研究結果顯示,個人非正式學習管道對晉升機會無顯著影響,員工與前輩關係在非正式學習管道對晉升機會亦無顯著調節效果。根據此研究結果,研究者接續進行其他相關探討,並期望給予後續研究者、在職員工與企業教育訓練之實際運用參照。 |
Abstract |
In general, promotion is often regarded as a goal of career success for employees. However, an employee can’t obtain the promotion opportunity only by just doing his or her job well. The reason is that there are some demanded abilities gaining by informal learning channels for supervisors to consider whether to promote an employee or not. Besides, the sponsorships and opportunities that are given by senior colleagues in workplace boost up employees’ career development as well. Therefore, this study aims to explore the influence of employee informal learning channel on promotion opportunity and also the moderating effect of the relationship with senior colleagues. According to 249 valid returned questionnaires by snowball sampling from the enterprise employees, the outcome of the study indicates that there is no significant relationship between informal learning channel and promotion opportunity and neither is the moderating effect of employees’ relationship with senior colleagues. Based on the conclusion, the related analysis and suggestions are provided for references. |
