德行領導是家長式領導的三元素之一,涵蓋了領導者個人的正直盡責、不徇私、不濫用職權牟取私利,故德行領導亦為領導研究中甚具華人文化特色之領導行為。
在過往有關家長式領導的研究中,多發現主管的德行領導與部屬的工作態度(如情感性承諾、離職意願)和工作行為(如組織公民行為)呈現顯著影響。本研究則檢視了主管德行領導之功效,是否可能來自部屬心理層次的工作敬業度之中介作用。
本研究共發放102套問卷,每套問卷含主管1部屬3人,回收之有效樣本共263組上下對偶。結果顯示領導者的德行領導行為對部屬的情感性承諾與組織公民行為有顯著正向影響,但對部屬離職意願無顯著負向影響;當以部屬工作敬業度為中介變項後,發現主管的德行領導對部屬情感性承諾的影響,是可能來自部屬工作敬業度之中介作用,但對部屬的組織公民行為則無此情形。
Abstract
The purpose of this study is to explore the impacts of moral leadership behavior on affective commitment, organizational citizenship behavior, and turnover intention, furthermore the mediating effects of work engagement in these impacts.
I collected valid data from 263 dyads of employees and their direct leader, and used SPSS for hierarchical regression analysis. The results are as follow:
1.Supervisor’s moral leadership does have a positive effect on subordinator’s affective commitment, organizational citizenship behavior.
2.The influence of supervisor’s moral leadership on subordinator’s affective commitment does have a mediating effects from subordinator’s work engagement.
