中文摘要
近期受全球金融風暴等大環境的變化影響,在“開源”賺錢的成效不彰之下,各家企業在面臨經營危機之際,紛紛針對“節流”多所著墨,其中人力成本的節省占了重要的一環。人力資源彈性運用一般被視為可節省人力成本,又可以顧及勞動力需求的有效政策,以非典型聘雇人員如契約人員來取代非核心的正式員工的比例也因此與日俱增,成為一個趨勢。企業以節省成本的角度來採取人力資源彈性政策,短期內似可立見成本降低之效果,但可能因此忽略了由於人力更換而使得工作品質、員工互動以及管理領導模式發生改變,而衍生出的種種問題,進而使得企業付出更大的代價。
本研究以某日商在台分公司為研究個案,近兩年由於面臨經營危機,不得不由傳統的“終身僱用制”思維,轉而採用人力資源的彈性策略,以契約人員來取代非屬核心的正式員工。研究係採用質性研究,以配對組的方式,針對個案公司的正式員工及主管進行訪談,目的是探討企業以定期契約人員取代正式員工職缺後,既有正式員工的工作態度及其主管的領導行為變化,以及正式員工與領導者互動過程對正式員工行為之影響。
根據分析彙整,再輔以文獻做出結論,並且對管理實務之問題提出意見,最後對後續研究提供建議與研究命題,以做為未來相關研究之參考。
