本研究基於發展式領導理論,從恩威並濟的領導方式出發,撰寫腳本操弄主管使用發展式領導的情境,以情境實驗的方式驗證發展式領導模型的有效性。並在發展式領導理論具備有效性的基礎之上,進一步討論發展式領導理論的解釋機制,觀察信任作為中介變項在主管行為與部屬結果表現之間的效用,本文中對部屬結果表現的探究主要聚焦于部屬對主管的忠誠及部屬對主管的組織公民行為上。同時為發展式領導這一嶄新的理論探尋其理論適用邊界,將主管資歷作為限制條件放入情境實驗中,討論主管資歷的深淺在主管發展式領導與部屬對主管信任之間的作用。
Abstract
This study is based on developmental leadership theory. With the coexistence of leader authoritarianism and benevolence, this study writes scripts to manipulate the situation that supervisors employ developmental leadership, and examines the validity of developmental leadership model with the experimental condition. Based on the validity of developmental leadership, this study further discusses the interpretative scheme of developmental leadership theory, and observe trust as mediator of behaviors of supervisors and subordinate responses. This result of subordinate responses in this study mainly focus on loyalty to supervisor and organizational citizenship behavior of subordinate. In the meanwhile, this study inquires suitable boundary for developmental leadership theory. To utilize qualification of supervisors as the limitation in the experimental condition, and discuss the function that seniority of supervisor affects between supervisory developmental leadership and subordinative trust in supervisor.
