中文摘要
企業面對未來環境變遷,考量企業之永續經營能力,故以永續經營為核心理念,檢視LED產業經營者對該理念之認知,而經營者的理念又是否反應在企業的人力資源制訂上。透過對個案的觀察與經營者、人資主管的訪談,逐步釐清關係,並找出適切的人力資本提升途徑。
本研究藉由交獻整理及個案訪談,對國內5家LED產業深度訪談,探討其人力資源策略現況分析,人力資源策略訂定與永續經營理念之關聯及人力資本之影響,研究結果發現:
一、LED產業人力資源策略之現況與一般高科技產業差異不太,但因經營規模小於高科技產業,較難吸引優秀人才。
二、LED產業人力資本累積,乃因業務擴展而成長,足夠的市場才能支持人力資本的持續積累。
三、LED產業人力資源策略對企業人力資本積累有影響,但質化成效會較量化成效來得顯著,短期內人力資本無法反應在營收上。
四、LED產業之經營者對永續經營理念對人力資源策略與人力資本有正向影響,快速應變與研發能力,是目前企業較需要的人力資本類型。
Abstract
The rapidly changing international trade and economic environment has resulted in a global market re-allocation.In order to meet the challenges, they should focus on developing the ability of sustainability. Does the HR strategy follow the sustainable concept? By interviewing with managers, this paper aims clear the relationship between HR strategy and sustainable concept, and trys to find out the solution for improving human capital.
The research was conducted by having deeply interview with five enterprises which are all in the LED industry .In order to study the relationship between HR resource HR strategy and sustainable management. The key findings include:
1. There is no significant difference between the LED industry and high technology industry in terms of the HRM strategy. The LED industry is difficult to attract the superior talents because the market scale is relatively small.
2. The market scale can support the development of HR capital in LED industry.
3. HRM strategy in the LED industry affects the enterprise HR capital development. but not reflect on the income.
4. The concept of sustainable management in LED industry has positive effect on the human resource strategy and human capital. The most qualified types of HR capital capable of dealingl with a contingency and of doing research.
