在全球化、企業國際化的浪潮下,跨國界工作型態已逐漸普及。由於派駐海外人員需求及數量日益增加,這也使得派外人員的管理議題備受矚目。文化衝擊對派外人員無論於日常生活、社會互動、甚至工作適應的影響甚大,因此,於不同文化情境下,外派人員有效適應能力是眾多學者所探討的議題。本研究透過 118 位台籍外派人員進行分析,探討文化智商(cultural intelligence)、外派人員適應性(expatriate adjustment)之間關係,同時,檢視組織支持在文化智商與外派適應間的調節效果。

本研究使用階層回歸分析,結果顯示先前海外工作經驗、英語能力、及文化智商皆對外派適應有所助益。此外,知覺主管支持對文化智商與外派人員適應性之關係具有負向調節效果。根據上述研究結果,本研究建議管理者在招募及甄選派外人員時,應將過往國際工作經驗、語言能力(英語)、及文化智商等相關測評列入優先考量,協助選任適當員工執行任務,以提升海外派遣成功機率。針對低文化智商的派外人員,則能透過主管介入提供協助、加速社會化過程,最終達到文化智商及適應性的提升。
Abstract
This study presents a comprehensive examination of cultural intelligence (CQ), its antecedents, and aftereffects in expatriate adjustment while considering organizational supportive practices in mind. By analyzing 118 Taiwanese expatriates working in foreign lands, the outgrowth of this study unfolds that CQ is a vital cross-cultural competency that eases expatriate adjustment and adaptation on international assignments. By employing hierarchical regression, results evince positive relationships between previous international work experience, English language proficiency, CQ, and expatriate adjustment after controlling for general factors such as age, gender, tenure, educational background, and the company of spouse/ children. What is more, evidence shows that perceived supervisor support (PSS) negatively moderated the links between CQ and expatriate adjustment.
In sum, this study exposes the prominence and relevance of cultural intelligence in comprehending the links interconnected with expatriate adjustment. The results of this study contributes to the body of knowledge in the field of cross-cultural research, and provides practical implications for organizations providing support, and the selection and hiring process of expatriates for overseas assignments to improve cross-cultural effectiveness.
