近年來,工作生活平衡議題已經成為全球廣泛討論的議題,並開始受到企業界的重視,紛紛提出提升員工工作生活平衡的策略,以提升角色績效。根據經濟合作暨發展組織(OECD)於2016年,調查資料顯示,台灣勞工全年總工時為全球第三,顯示我國工作生活平衡之落實尚有進步的空間。此外,由七年級生領頭的Y世代逐漸崛起,現今已佔據台灣企業將近三分之一的員工,顯然已經成為公司內一股不容忽視的新勢力。

本研究主要目的在於探討Y世代員工工作自主、工作生活平衡與角色績效之關聯,並以工作負荷量為調節變項,探討工作負荷量如何對工作自主與工作生活平衡,以及工作生活平衡與角色績效之關聯造成影響。

本研究採用網路問卷調查法收集資料,隨機發送給符合研究對象條件之Y 世代全職工作者(1980年代後至2000年間出生),共計回收198份有效問卷。研究方法主要使用階層迴歸分析進行假說檢定之驗證。

結果顯示,整體而言,Y世代員工工作自主對工作生活平衡有顯著正向影響,其中「工作排程自主」為關鍵構面。Y世代員工工作生活平衡對角色績效有顯著正向影響,其中「工作個人生活提升」為關鍵構面,對於角色績效整體以及其三個子構面皆具有顯著正向影響。工作負荷量在「工作不介入個人生活」與「角色績效」整體有顯著負向干擾效果;工作負荷量在「工作個人生活提升」與「角色績效」整體有顯著負向干擾效果。
Abstract
In recent years, work-life balance has become a hot issue worldwide. Corporations start to put emphasis on it, and develop related strategies to improve employees’ work-life balance, in order to obtain benefits from it. In addition, the number of Generation Y employees born after 1980s rise gradually, and Generation Y employees now occupy nearly one-third of Taiwan's employees. Apparently, they have become a new force which can not be ignored in a company.

Based on the Generation Y employees, the research is to explore the relationships among work autonomy, work-life balance, and role performance. This research also uses work loading as a moderating variable for analysis to examine the moderating effect between work autonomy and work-life balance, and between work-life balance and role performance.

This research employed on-line questionnaire survey to collect data. The target samples are the Generation Y employees, born after 1980s. In total, there are 198 valid questionnaires. This research uses hierarchical linear regression analysis as the main research method to test the research hypotheses.

The result shows that Generation Y employees’ work autonomy has a significantly positive effect on their work-life balance—work scheduling autonomy is the key subdimension. Work autonomy has a significantly positive effect on their role performance-work personal life enhancement is the key subdimension. Additionally, work loading has a significantly negative moderating effect on the relationship between work interference with personal life and role performance. Work loading also has a significantly negative moderating effect on the relationship between work personal life enhancement and role performance.
