青年工作者佔據企業內員工人數的比例不在少數,已逐漸形成企業中不容忽視的新勢力,而青年工作者面對工作與生活的選項上,與過去員工的期待與訴求已有所不同,故企業在制定提升員工的工作生活平衡的策略上,考量員工的需求亦是為企業帶來後續效益的關鍵因素。因此本研究擬探討員工在不同的工作安排制度下,對工作滿意及工作尋找行為之間的關係,並透過工作生活平衡作為中介變項,對工作安排、工作滿意及工作尋找行為造成的影響。
本研究以企業中的青年工作者(1975年至1990年出生)為調查對象,共計回收186份有效樣本。實證研究結果顯示:(1)工作安排制度中的彈性工時對工作滿意有顯著正向影響。(2)工作安排制度中的壓縮工時對工作尋找行為有顯著正向影響。(3)透過工作生活平衡對彈性工時與工作滿意的關係產生中介效果。最後,再依據研究結果提出相關實務建議。
Abstract
Recently the young employees have gradually formed a non-ignorable force within a company due to the quite large number of proportion, and the options of work and life for them to choose are much different from before in demands and expectations. Therefore, when a company designs their strategy to improve employee work-life balance, to consider the demands from the youth as well, is a key factor that brings follow-up benefit. This paper studies the relationship between job satisfaction and job search behavior under different work arrangement, and discovers the effect to work arrangement, job satisfaction and job search behavior through applying work-life balance as a mediator.
This paper takes the young employees (1975 – 1990 born) in a company as the targets and collected 186 effective samples. The result shows that (1) Flextime of work arrangement has significant positive effect to job satisfaction. (2) Compressed workweek of work arrangement has significant positive effect to job search behavior. (3) The mediation effect between flextime and job satisfaction, can be produced through applying work-life balance.
The final section describes our conclusion according the result, and our proposed particle recommendations.
