新媒體崛起的時代,讓傳統媒體接受了一場震撼教育,許多媒體正積極轉型,在這個時候,更多的壓力施加到媒體的中階主管和記者們的身上,而高階主管嘗試引進量化的方式來管理 ,以至於中階主管常以偏差的管理方式對待記者,這對記者的創意、問題的搜尋能力以及新聞內容的產出又造成了什麼影響呢?本研究即是針對此項問題進行探討。
研究中以深度訪談的方式訪問了多位資深記者,了解他們在新聞工作上的結果是否與主管的管理方式有關係。從中對於何種管理方式可因應現階段即時新聞的需求,又能達到最高效益進行歸納分析,進而提供媒體經營者作為管理媒體產業時的參考。

本研究顯示:
媒體業的屬性特別,必須跟時間賽跑的型態,壓力強度相當大,承受這樣的壓力,有許多媒體主管便難以隱藏當下情緒,對下屬以不當督導的方式進行管理,雖並非時時刻刻皆再發生,對於記者們的工作仍舊造成影響。本研究歸納整理幾種對於記者績效影響較為顯著的管理方式:
強力介入記者工作:主管過於強勢會導致第一線接觸問題,深入了解議題的記者無從發揮,有時甚至因主管並非全然了解議題內容,讓報導出現偏差,此種管理方式,久而久之,記者也可能產生放棄的心態,不想提出任何創新的見解。
不當督導:時間的壓力分秒必爭,只要趕不上播出做出新聞就失去價值,又在同時有其他競爭電視台搶先播出重大消息,那麼中階主管可能會受到高階主管的責難。還有一種狀態是避免下屬過於優秀搶了自己的表現,為了保住自己的職位,中階主管很多時候會毫不保留地表達自己的情緒,以辱罵批評、人身攻擊等帶有敵意的方式管理記者,優秀的記者長期應付主管情緒,自我產生情緒耗竭,有記者便表示曾罹患憂鬱症,也對工作喪失信心,也有記者表示在這樣的情況下,往往就會另外尋找出路,組織因此流失優秀人才。
Abstract
In an era of the rising new media, the traditional media received a shaking instruction, many media outlets are actively restructuring. At the same time, more pressure is applied to the middle media managers and reporters, while senior managers trying to introduce quantity ways to manage so that middle managers often treated reporters in a biased way of administration, then what effects will this bring about to the creativities and searching capabilities of reporters and the output of the news content ? This study is the exploration of this problem.
There are in-depth interviews of a number of senior reporters in the research, which is to know whether the results of their journalist work is relate to the management of their executives. From which an inductive analysis about what kind of management can not only meet the demands of real-time news at this stage but also reach the maximum efficiency is adopted, thereby providing the media operators with a reference in managing media industry.

This study shows that:
The property of the media industry is very special, which is a pattern racing against time, so the pressure strength is considerable. To withstand such pressure, many media executives would be difficult to hide the current mood, and the subordinates may be managed under improper supervisions. Although not happening at every moment, it still affects the reporters' work a lot. And this study collates and analyzes some management modes which bring about significant influence on the performance of reporters:
Thrust in the reporters’ work: if the manager is too dominant may cause problems of contacting the bottom line, and reporters involved in issues would be unable to exert. Sometimes some deviations may occur in the report when the manager not entirely understands the content of the issue. Under this kind of management style, reporters may also want to give up over time, and do not want to provide any innovative ideas.
Improper supervision: time pressure is against the clock, as long as not keeping up with the news broadcast it is worthless, and at the same time there are other competing television stations broadcasting the first big news, then the middle managers may bare the blame by the senior manager. There is also another case, that is, to avoid the subordinates being too outstanding and grab their performance, some middle managers may often express their emotions in a very hostile and abusive way in order to keep their jobs. The excellent reporters may emotional exhausted due to the long-term coping with the manager, some others even say that they had suffered from depression and loss of confidence in work, while still others say that in this case, they tend to look for other works, therefore this company would loss talents.
