從早期的餐旅觀光之建教合作,到現在不分產業、不分公司多設有實習制度,宣告了實習趨勢的來臨。實習是一種協助學生認識未來工作與職場的一個重要過程,在過程中,學生將在學校所學轉換成職場上所需的技能,並藉著與職場及工作內容的接觸,了解與所學相關之產業、公司與工作內容,評測其將來是否留在該產業,或者是透過實習,評估其未來就業時留在原實習公司的意願。本研究之主要目的為探討實習生制度對實習生之職業承諾及留職承諾之影響,另進一步探討實習制度是否透過實習生工作滿意度及知覺組織支持影響到職業承諾及留職承諾。
本研究透過問卷調查30間公司之主管對實習生制度之看法,與其底下33名實習生對於工作滿意度、知覺組織支持、職業承諾及留職承諾之觀點進行收集。依據研究目的與假設,經過個人層次之描述性統計分析、相關分析與迴歸分析得到以下驗證:
(一) 實習生制度對留職承諾有顯著的正向影響;
(二) 工作滿意度與知覺組織支持對實習生制度與留職承諾有完全中介效果。
未來學者在研究時,可考慮針對非餐旅觀光業及護理方面等較純熟之實習產業作單一產業之研究,或可同時在職業承諾與留職承諾部分同時獲得顯著的結果;亦可探討除工作滿意度、知覺組織支持以外的中介效果,以期能將實習生之相關研究擴大發展。
Abstract
Trend for internship has started for a while. From the early time of internship in hospitality industry, we have more diversified industries that offer internship opportunity. Internship is an important process which helps students to understand their future job and career. They can transfer what they learn from school to internship company and further knew their competency gap. At the same time, they have a better look for the related industry, company background and the content of job. It helps them to evaluate whether they should stay in the industry, or more, to stay in the same internship company after they graduate from school. The main purpose of this study is to investigate the impact of internship arrangement on intern career and retention commitment, and to go further, discovering whether internship arrangement will affect career and retention commitment through intern job satisfaction and perceived organizational support.
This study collects internship arrangement opinions of 30 supervisors from 30 companies, and at the same time, collecting 33 interns under these companies toward their viewpoints of intern job satisfaction, perceived organizational support, career commitment and retention commitment. According to research purpose and hypotheses, the result of the study is gotten through descriptive statistic analysis, correlation analysis, and regression analysis as below:
1. Internship arrangement has positive impact on retention commitment;
2. Intern job satisfaction and perceived organizational support has full mediation impact on internship arrangement and retention commitment.
Future researcher can focus on single industry other than tourism and nursing for internship research. Also, one can explore the mediation effects other than intern job satisfaction and perceived organizational support for a broaden research on internship.
