全球化的浪潮下,多國籍企業日益增加,而跨國界的營運,意味著企業要管理 一個多語化的群體,需要兼具有全球整合的協調力和快速回應地區差異的能力。 其中「語言」就是一個多國籍企業經營成敗的關鍵因素之一。 人力資源管理者,在組織中是策略夥伴的角色,如何將各個人力資源功能、 活動與組織的國際化策略結合,是一大要務。而在企業發展國際化歷程中,企業 整體的語言力將會是不可忽略的要素,也是目前台灣多國籍企業所缺乏的。隨著 企業日漸國際化,不管是內部或外部溝通皆有可能遇到因語言差異而造成的障礙, 進而影響到內部不同母語員工間的互動、信任與共同價值觀的建立;同時,面對 海外外部的廠商、客戶、合作夥伴也有可能會因語言障礙,無法與當地社會網絡 緊密結合,影響到獲取重要資源、資訊的機會。由此可知,語言管理是現今企業 所要積極面對的課題。 因此,本研究以「語言管理」為主軸,用企業對英語重視程度、語言管理實 務執行狀況與企業英語能力為衡量之構面,去探討其與前因變項國際化策略間的 關係以及對於內部、外部社會資本;內部、外部資源交換與結合之間的影響。研 究對象為台灣多國籍企業,包含製造業、電子業、金融業及服務業。研究結果發 現:採用不同的國際化策略對於語言管理的影響有差異為部分成立、英語能力對 內部社會資本具有顯著正向影響、企業對英語重視程度對外在社會資本具有顯著 的正向影響、社會資本對資源交換與結合具有顯著正向影響、英語能力透過社會 資本的中介效果會影響資源交換與結合。 |
Abstract |
In the wave of globalization, multinational companies are increasing, while cross-border operation means that companies have to manage a multilingual community. The companies need the ability to integrate and coordinate global resource and to respond to regional differences rapidly. Therefore, for a multinational company "Language" is one of key factor to success. Human resource managers should act as a strategic partner in the organization.How to align every HR functions with International strategy is the top priority when company aim at entering global market. In the course of international business development, overall language ability within organization cannot be neglected. However it is the element of multinational companies in Taiwan currently lacking. With the increasing internationalization of business, both internal and external communications are possible to meet barriers caused by differences in language, thereby affecting the internal interaction between the different native employees to build trust and common values; while the external face of overseas manufacturers, customers and partners may also fail to closely integrated with the local social networks due to the language barrier, affecting the opportunity to obtain important resource of information. The research will start from "Language management" as the main construct and measure this construct by 3 dimensions which are corporate’s emphasis on English language,language management practices status and English proficiency Also, to explore its antecedent, international strategy and the relationship between language management and internal and external social capital; internal and external resources exchange and combination effects. The subjects were Taiwanese multinational companies, including manufacturing, electronics, finance and service industry. The results revealed that, firstly, the impact of international strategy toward language management is partial established; second , English proficiency has a significant positive impact on the internal social capital,third, corporate’s emphasis on English language has a significant positive impact on external social capital,fourth, social capital has a significant positive effect on the resource exchange and combination,fifth, English proficiency influence resource exchange and combination through the mediating effects of social capital. |
