本研究探討威權與仁慈領導與家長關係認定及其效果,當領導者展現不同程度地威權與仁慈時,部屬對其家長式關係認定的高低程度,以及其效果。
本研究以敘述式實驗法及問卷調查法,分析台灣250位,來自不同產業員工回應。分析結果發現: (1)仁慈和威權同時等量增加時,家長式關係認定程度隨之提高; (2) 仁慈和威權同時等量增加時,組織公民行為隨之成長; (3)高仁慈低威權情境下,家長式關係認定及組織公民行為程度最高; (4)家長式領導與家長式關係認定和組織公民行為有正向關係。
Abstract
This research focuses on the level of paternalistic relational identification and subordinate response when leaders demonstrating different level of leader authoritarianism and leader benevolence.
This research analyzes cross-sectional data (N=250) from employees of various industries, by using experimental methodology. The results showed that when leader authoritarianism and leader benevolence equivalently increase at the same time, the level of paternalistic relational identification increase; as leader authoritarianism and leader benevolence equivalently increase at the same time, organizational citizenship behavior increase; in condition of pure leader benevolence paternalistic relational identification and organizational citizenship behavior had the highest score. Last, under the condition of paternalistic leadership (high-authoritarianism and high-benevolence has positive relate to paternalistic relational identity and organizational citizenship behavior.
