本研究的主要目的在於研究影響組織投資員工訓練意願的主要因素,本研究共分析了7個重要的影響因素,包括,組織的資源充裕程度、外界的壓力、組織對訓練效益的認知、組織對訓練成本的認知、組織對訓練課程的負面認知、組織對訓練的需求程度,以及訓練課程的品質與口碑,本研究同時引進了兩個控制變數:組織的產業特性與高階主管的特性。
本研究蒐集了200份線上問卷,主要填答者為中山大學的EMBA學生與校友,本研究採用PLS來驗證我們所提出的七個假說。研究結果顯示,影響企業投資員工訓練意願最高因素為,訓練課程的品質與口碑;其次為,組織對訓練的需求程度、組織對訓練課程的負面認知,以及組織的資源充裕程度。在進一步的分析控制變數,發現高階主管的性別、年紀,及組織規模也都會有不同的影響變數。論文最後,我們也討論了本研究的引申意涵與未來的研究方向。
Abstract
The purpose of this study is to investigate the important factors which have influence on the employee training investment of organization. 7 factors are included in this study, which are richness of resources, environmental pressure, benefit perception of employee training, cost perception of employee training, previous negative experience of employee training, situational requirement of employee training, quality and reputation of training courses. Two control variables, characteristic of CEO and industry are also included in our research model.
200 online questionnaires are collected from the EMBA students of NSYSU. PLS is used to validate our 7 hypotheses. The result shows the quality and reputation of training courses has the most impact on employee training investment intention followed by situational requirement of training, previous negative experience of employee training, and the richness of resources. Furthermore, the gender and age of CEO, the scale of organization have also different impact on employee training investment intention of the organization. Some implications and future researches are also discussed at the end of this study.
