雖然過去已有研究針對倫理領導和反生產力行為的關係進行探討,但並未進一步探討這樣的關係會透過甚麼因素作為中介變數。因此以社會交換論為基礎,本研究的目的在於探討倫理領導和反生產力行為的關係,是否會以組織承諾的三種型式(情感承諾、持續承諾和規範承諾)為中介變數。在以台灣不同行業的352位員工為樣本,發現倫理領導和反生產力行為呈顯著的負向關係,並且會以情感承諾、持續承諾和規範承諾為部分中介。
Abstract
The purposes of this study were to investigate how ethical leadership is related to counterproductive work behavior, and to examine whether organizational commitment acts as a mediator between ethical leadership and counterproductive work behavior. Using an anonymous questionnaire survey, the sample was comprised of 352 employees working in different industries in Taiwan. The data and hypotheses were analyzed by using hierarchical regression. The results revealed that employees’ affective commitment, continuance commitment and normative commitment partially mediated the relationship between ethical leadership and counterproductive work behavior.
